Indonesia diproyeksikan menjadi pemimpin dalam pertumbuhan e-commerce global pada tahun 2024. Dalam menghadapi persaingan yang semakin ketat, sektor e-commerce memerlukan strategi untuk mempertahankan karyawan kompeten yang mampu berinovasi secara berkelanjutan. Penelitian ini mengkaji pengaruh kepemimpinan suportif dan motivasi intrinsik terhadap perilaku inovatif karyawan di perusahaan e-commerce Indonesia, dengan keberlanjutan karir dan keamanan psikologis sebagai mediasi. Data dikumpulkan melalui survei terhadap karyawan Generasi Z di perusahaan Shopee, Tokopedia, Bukalapak, Blibli, dan Lazada. Analisis data menggunakan metode PLS-SEM dengan SmartPLS yang mencakup analisis deskriptif, validitas, reliabilitas, dan uji hipotesis. Hasil penelitian menunjukkan bahwa motivasi intrinsik dan kepemimpinan suportif secara signifikan memengaruhi perilaku inovatif
karyawan. Keberlanjutan karir terbukti memediasi hubungan antara kepemimpinan suportif dan perilaku inovatif, namun tidak memediasi hubungan antara motivasi intrinsik dan perilaku inovatif. Selain itu, keamanan psikologis terbukti memediasi antara kepemimpinan suportif dengan perilaku inovatif. Penelitian ini diharapkan dapat menjadi acuan bagi perusahaan e-commerce di Indonesia untuk menerapkan startegi dalam meningkatkan innovative behavior karyawannya.
