PENGARUH PERCEIVED ORGANIZATIONAL SUPPORT, PERCEIVED SUPERVISOR SUPPORT, DAN SELF-EFFICACY TERHADAP TURNOVER INTENTION YANG DIMEDIASI OLEH WORK-FAMILY CONFLICT DAN BURNOUT PADA PERAWAT DI JABODETABEK

Tingginya tingkat turnover perawat menimbulkan risiko terhadap kualitas layanan kesehatan dan memperburuk kekurangan tenaga kesehatan. Penelitian ini mengkaji pengaruh perceived organizational support, perceived supervisor support, dan self-efficacy terhadap turnover intention, yang dimediasi oleh work-family conflict dan burnout. Penelitian ini menerapkan pendekatan kuantitatif cross-sectional dengan menggunakan Covariance-Based Structural Equation Modelling (CB-SEM). Dari total 515 responden perawat di wilayah Jabodetabek yang diperoleh, sebanyak 483 responden diikutsertakan dalam analisis, dengan 32 responden diidentifikasi sebagai outlier. Hasil penelitian menunjukkan bahwa perceived organizational support dan self-efficacy memiliki pengaruh signifikan terhadap turnover intention. Namun, perceived supervisor support terbukti tidak secara langsung memengaruhi turnover intention perawat. Work-family conflict dan burnout memediasi hubungan-hubungan ini, yang menunjukkan bahwa praktik organisasi dan supervisi yang mendukung dapat mengurangi turnover intention dengan meminimalkan work-family conflict dan burnout. Mengatasi work-family conflict dan burnout sangat penting untuk mengurangi turnover intention. Rumah sakit dapat meningkatkan retensi perawat dengan menciptakan lingkungan yang mendukung dan
menyediakan sumber daya untuk mengelola konflik tersebut. Penelitian ini memberikan wawasan bagi manajemen rumah sakit untuk memperkuat dukungan organisasi dan atasan serta self-efficacy dalam mengurangi turnover perawat melalui pengurangan work-family conflict dan burnout.
