PENGARUH MOTIVATOR FACTORS DAN HYGIENE FACTORS TERHADAP JOB SATISFACTION DAN INTENTION TO STAY PEGAWAI ANTAR DIREKTORAT JENDERAL KEMENTERIAN P

Tingginya tingkat ketidakpuasan kerja dan perbedaan niat untuk bertahan di antara pegawai di berbagai direktorat Kementerian P menunjukkan perlunya analisis mendalam terhadap faktor-faktor yang memengaruhi kepuasan kerja dan retensi pegawai, terutama dalam konteks sektor publik yang kompleks. Penelitian ini bertujuan untuk menganalisis faktor-faktor yang memengaruhi job satisfaction dan intention to stay di kalangan Aparatur Sipil Negara (ASN) di Kementerian P. Dengan menggunakan pendekatan kuantitatif dan metode survei, penelitian ini mengintegrasikan Teori Dua Faktor Herzberg (Motivator factors dan hygiene factors) untuk menjelaskan dinamika retensi pegawai. Variabel yang diteliti meliputi motivator factors, compensation system, work-life balance, company culture, supervisor/management, job satisfaction, dan intention to stay. Data dikumpulkan melalui kuesioner yang disebarkan kepada 236 responden ASN di berbagai unit kerja Kementerian P. Analisis data dilakukan menggunakan Partial Least Square Structural Equation Modelling (PLS-SEM) untuk menguji hubungan antar variabel. Dari total 16 hipotesis yang dianalisis, 11 diantaranya didukung dalam penelitian ini. Penelitian ini menemukan bahwa motivator factors, work-life balance, company culture, dan supervisor/management secara signifikan meningkatkan job satisfaction, yang selanjutnya, bersama dengan compensation system, work-life balance, dan job satisfaction secara langsung meningkatkan intention to stay. Lebih lanjut, job satisfaction terbukti memediasi pengaruh motivator factors, work-life balance, company culture, dan supervisor/management terhadap intention to stay. Temuan ini memberikan implikasi praktis bagi manajemen sumber daya manusia di Kementerian P, khususnya dalam merancang strategi untuk meningkatkan retensi pegawai melalui peningkatan job satisfaction.
