PENGARUH CHANGE RELATED ORGANIZATIONAL RESOURCES DAN CHANGE RELATED PSYCHOLOGICAL CONDITIONS TERHADAP PROACTIVE WORK BEHAVIOR: PERAN MEDIASI CHANGE ENGAGEMENT DAN CHANGE RELATED JOB RESOURCES

Restrukturisasi organisasi akibat perubahan kepemimpinan berdampak signifikan terhadap struktur, proses kerja, dan budaya dalam institusi publik. Penelitian ini bertujuan untuk menguji pengaruh change-related organizational resources dan change-related psychological conditions (change meaningfulness, psychological safety, dan change self-efficacy) terhadap proactive work behavior yang dimediasi oleh change engagement. Penelitian yang digunakan adalah Penelitian kuantitatif dengan pendekatan cross-sectional dan causal-explanatory. Data dikumpulkan melalui survei elektronik dan data dokumentasi. Dari 481 responden 55 diantaranya tidak menyelesaikan kuesioner hingga akhir, dan 26 tidak dapat dianalisis, sehingga 400 data yang valid dianalisis menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM) melalui aplikasi SmartPLS. Instrumen pengukuran diadaptasi dari skala yang divalidasi oleh Albrecht et al. (2022; 2023). Hasil penelitian menunjukkan bahwa organizational resources berpengaruh signifikan terhadap job resources, yang kemudian memengaruhi change engagement secara positif. Kondisi psikologis seperti self-efficacy dan psychological safety juga terbukti berpengaruh signifikan terhadap engagement, sedangkan change meaningfulness memiliki pengaruh yang terbatas. Change engagement terbukti memiliki peran mediasi yang kuat dalam hubungan antara prediktor dan perilaku proaktif. Temuan ini mendukung model teoritis change engagement dan menekankan pentingnya dukungan struktural dan psikologis dalam proses perubahan di sektor publik.
