PENGARUH INFORMATION AND COMMUNICATION TECHNOLOGY DEMANDS DAN RESOURCES TERHADAP JOB SATISFACTION: PERAN MEDIASI DIGITAL OVERLOAD, JOB AUTONOMY, WORK-FAMILY BALANCE, DAN BURNOUT STUDI PADA PEGAWAI DI KEMENTERIAN PENDIDIKAN DASAR DAN MENENGAH

Information and Communication Technology (ICT) telah menjadi bagian penting dalam layanan pemerintahan, termasuk di Kementerian Pendidikan Dasar dan Menengah (Kemendikdasmen) yang telah mengembangkan lebih dari 550 teknologi digital untuk mendukung layanan eksternal dan internal. Meskipun mempermudah pekerjaan (ICT resources), banyaknya teknologi ini juga meningkatkan beban kerja (ICT demands). Penelitian ini bertujuan untuk menganalisis pengaruh ICT demands dan ICT resources terhadap job satisfaction dengan memeriksa peran mediasi digital overload, job autonomy, work-family balance, dan burnout. Menggunakan pendekatan Job Demands-Resources Model dan Conservation of Resources Theory, data dikumpulkan dari 377 PNS Kemendikdasmen, kemudian setelah proses pembersihan dikeluarkan 16 data yang merupakan outlier dan 3 data dengan jawaban seragam, sehingga data yang dapat diolah menjadi 358 responden. Analisis data menggunakan Covariance-Based Structural Equation Modeling (CB-SEM) dengan LISREL. Hasil penelitian menunjukkan bahwa ICT demands secara negatif memengaruhi job satisfaction melalui mediasi digital overload, work-family balance dan burnout. Sedangkan ICT resources terbukti secara positif memengaruhi job satisfaction melalui peran mediasi digital overload, job autonomy, work-family balance dan burnout. Penelitian ini memberikan kontribusi bagi manajemen sumber daya manusia dalam merancang kebijakan dan pengembangan ICT yang mendukung kesejahteraan pegawai dan menciptakan lingkungan kerja yang sehat dan berkelanjutan.
