PENGARUH EMPLOYEE ENGAGEMENT, PSYCHOLOGICAL CAPITAL DAN WORK-LIFE BALANCE TERHADAP TURNOVER INTENTION MELALUI MEDIASI JOB SATISFACTION KARYAWAN SWASTA DI JABODETABEK

Penelitian ini bertujuan untuk menganalisis pengaruh employee engagement, psychological capital, dan work-life balance terhadap turnover intention dengan job satisfaction sebagai variabel mediasi. Dalam penelitian ini, pendekatan kuantitatif digunakan pada 439 karyawan swasta di Jabodetabek. Pendekatan ini menggunakan teknik analisis Partial Least Squares–Structural Equation Modelling (PLS-SEM). Penelitian menunjukkan bahwa employee engagement, psychological capital, dan work-life balance berpengaruh positif signifikan pada job satisfaction karyawan. Selain itu, terbukti bahwa job satisfaction berpengaruh negatif signifikan terhadap turnover intention. Semua ketiga variabel independen berpengaruh signifikan terhadap turnover intention, baik secara langsung maupun tidak langsung melalui kepuasan kerja sebagai mediator. Employee engagement dilaporkan sebagai faktor yang paling signifikan dalam meningkatkan kepuasan kerja dan mengurangi keinginan untuk meninggalkan pekerjaan. Hasil ini mendukung teori Job Demands-Resources dan Social Exchange Theory, yang keduanya menekankan pentingnya sumber daya psikologis dan hubungan sosial dalam pekerjaan. Selain itu, penelitian ini juga menemukan adanya perbedaan pandangan antar generasi tentang variabel yang dibahas. Penelitian ini memberikan kontribusi teoritis dan manfaat praktis untuk pengembangan strategi retensi karyawan yang berkelanjutan.
