PERAN CURIOSITY AND EXPLORATION, PROACTIVE PERSONALITY, TRANSFORMATIONAL LEADERSHIP DAN WORK ENGAGEMENT DALAM MEMBANGUN INNOVATIVE WORK BEHAVIOR PADA PEGAWAI INSTANSI PENGELOLA PERNIAGAAN

Penelitian ini bertujuan menganalisis pengaruh curiosity and exploration, proactive
personality, dan transformational leadership terhadap innovative work behavior, serta
peran mediasi work engagement pada Aparatur Sipil Negara di Instansi Pengelola
Perniagaan. Penelitian menggunakan desain cross-sectional dengan metode survei
terhadap 331 responden ASN yang telah bekerja minimal dua tahun. Data dianalisis
menggunakan Structural Equation Modeling (SEM) berbasis LISREL 8.8. Hasil
penelitian menunjukkan bahwa proactive personality berpengaruh langsung dan
signifikan terhadap innovative work behavior, sedangkan curiosity and exploration serta
transformational leadership tidak berpengaruh langsung. Ketiga variabel tersebut
terbukti berpengaruh positif terhadap work engagement, dan work engagement secara
signifikan meningkatkan innovative work behavior. Selain itu, work engagement
berperan sebagai mediator dalam hubungan curiosity and exploration, proactive
personality, dan transformational leadership terhadap innovative work behavior.
Penelitian ini menegaskan pentingnya peran keterlibatan kerja sebagai mekanisme
psikologis dalam mendorong perilaku inovatif ASN. Temuan ini memberikan kontribusi
praktis bagi Instansi Pengelola Perniagaan untuk memperkuat karakter proaktif,
meningkatkan dukungan kepemimpinan, dan membangun lingkungan kerja yang
mendorong eksplorasi guna meningkatkan inovasi pegawai.
