Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan transformasional dan penghargaan intrinsik terhadap kinerja pegawai yang dimediasi oleh komitmen afektif pada Instansi Pemerintah Perniagaan. Penelitian ini dilatarbelakangi oleh tuntutan peningkatan efektivitas kinerja organisasi sektor publik dalam menghadapi dinamika reformasi birokrasi, transformasi digital, dan meningkatnya ekspektasi masyarakat terhadap kualitas layanan pemerintah. Pendekatan penelitian yang digunakan adalah kuantitatif dengan desain explanatory research, melibatkan 311 pegawai berstatus Pegawai Negeri Sipil (PNS) pada Instansi Pemerintah Perniagaan sebagai responden yang dipilih melalui teknik purposive sampling. Data dikumpulkan melalui kuesioner terstruktur dan dianalisis menggunakan Covariance-Based Structural Equation Modeling (CB-SEM) melalui perangkat lunak SmartPLS 4.1.1.6.
